Alright, let's talk about handling poor performance. It's one of those tricky parts of the job nobody really looks forward to, but hey, with the right approach, it can actually be pretty smooth sailing. Here's the lowdown:
Step 1: Informal First When you notice someone's performance slipping, don't sit on it. Schedule an informal chat pronto. Keep it casual but get to the point: "Hey, noticed a bit of a dip in your performance lately. Is everything ok?" This is your chance to dig into what's up and figure out how to help them level up. Employees also don't know what support you can or are willing to offer. So don't say "what can I do to help you?", suggest some ideas! "Would some extra training help?" Sometimes, you know exactly what the problem is, and so does the employee, but they need reassurance to take the next step.
Step 2: Opportunity to Improve Now's the time to map out a game plan. Give them a chance to improve and agree on a timeframe to touch base again. Whether it's extra training, a tweak in approach, or some other support, lay it out there.
Step 3: Formal Performance Management If things don't pick up after your agreed-upon grace period, it might be time to go formal. Get HR in the loop for a sit-down where you set clear goals, review dates, and support options. If they step up, great! If not, it's back to the drawing board, exploring options like role tweaks or reduced hours before considering the big D-word (dismissal, that is).
Remember, if you're feeling lost at any point, reach out to a qualified HR consultant or your in-house HR team for some expert guidance. You've got this! πͺ
βοΈ Let's talk about warm weather working! π
Here's the scoop: there's a common myth floating around that there's a maximum temperature at which employees can be sent home. Spoiler alert: there isn't! But fear not, employers can still take steps to keep their team cool, comfortable, and productive during those scorching days.
Here's what we recommend:
Provide Fans: If you don't have the luxury of air conditioning, no sweat! (Well, maybe a little sweat.) Providing fans can make a world of difference in keeping the workspace bearable.
Extra Breaks: When the mercury rises, it's essential to take extra breaks to rest and hydrate. Encourage your team to take short breaks to cool down and sip on some water.
Dress Code: Consider relaxing dress codes where it's safe to do so. Let's face it, suits and ties don't mix well with heatwaves. Opt for breathable fabrics and comfortable attire to keep everyone feeling cool and collected.
Flexible Hours: Adjust working hours to allow staff to go home earlier when it's particularly hot. This not only helps them escape the heat but also ensures their safety during extreme temperatures.
So, while there may not be a set maximum temperature for sending employees home, there are plenty of ways to keep the workplace comfortable and safe during warm weather. Stay cool, folks! π
Thrilled to have been shortlisted for this award π Thank you to the very kind soul that nominated me π
Contracts aren't just for corporates, folks! π
Let me tell you a little story about client D. They were facing a common HR dilemma: how to safely dismiss an underperforming employee with less than two years of service.
So, what's the secret to handling this situation like a pro? You guessed it: the contract! Every element of the employment relationship is determined by what's written in that little document.
In client D's case, I asked them a simple question: what does it say in your contract? And guess what? Their contract had a clause allowing for a variation to the disciplinary procedure. π
Thanks to this clause, client D could dismiss the employee with minimal risk of a claim.
So, there you have itβproof that contracts are a game-changer for businesses of all shapes and sizes. Don't underestimate the power of a well-crafted contract! πΌ

Have you ever wondered what the point of HR is? π€ Well, let's break it down. At Lilac HR, we're all about teamwork, not just in theory but in practice. Here's why HR is so much more than just a department:
Building Strong Relationships: HR isn't just about policies and procedures; it's about forging strong operational relationships within the business. We're here to support your goals and help you achieve them.
Tailored Support: As consultants, our job isn't to dictate how you should run your business. It's about understanding your objectives and finding ways to help you reach them. Your success is our success!
Endless Benefits: There are countless ways HR can elevate your business, from improving employee performance to cultivating a multi-skilled workforce and establishing essential working rules. We've got your back every step of the way.
So, what's the point of HR? It's simple: to support your bottom line and help your business thrive. With Lilac HR on your team, the sky's the limit! π
Let's talk probation periods! π
At Lilac HR, we believe in setting employees up for success right from the start. So, what should employers be doing during their employee's probationary period? Here's the lowdown:
Induction: Kick things off with a thorough induction. This isn't just a one-day affair; it's about helping your new team member settle in smoothly. Cover essential health and safety info, introduce key faces around the office, and provide all the necessary info to help them hit the ground running.
Training: Next up, dive into job-specific training. Even if they come with the right skills, they might need guidance on your systems, software, or methods. Take the time to show them the ropes and ensure they're set up for success.
Evaluation & Assessment: Once training's wrapped up, it's time to assess their progress. Regular evaluations are key during probation, typically happening at 1, 3, and 6 months. Feedback is crucial for driving performance and engagement, so make sure it's structured and covers all the bases from job performance to teamwork.
If you're feeling overwhelmed with structuring your team's growth, get in touch we're all about supporting employers through every stage of the employment journey. From seamless inductions to comprehensive evaluations, we've got you covered. Let's make probation periods a breeze!
Let's talk about absences, specifically those unexpected ones like sickness absence. At Lilac HR, we understand that managing absences effectively is vital for businesses of all sizes. Why? Well, let's break it down.
Firstly, absences cost money. Employee absences cost an average of Β£554 per person for the year. Multiply that by your employee headcount, and you're looking at a substantial sum. But it's not just about the money; absences also impact other areas of your business.
Consider the ripple effect: decreased team morale, compromised engagement, and ultimately, reduced productivity. Absences may even lead to customer disappointment or hinder your ability to meet goals. So, what can you do about it? Plenty!
Set triggers and hold people accountable. Establishing absence triggers and utilising tools like the Bradford Factor can help you identify patterns and address issues promptly.
Have an absence management policy and procedure. Clear policies ensure consistency and transparency in managing absences, particularly when dealing with complex issues like pregnancy or disability-related absences.
Review your working practices. Proactively assess working hours, workload, and stress levels to identify potential triggers for absences. Remember, happy and well-balanced employees are less likely to call in sick.
Ultimately, while you can't prevent absences entirely, you can foster a culture of health and balance. Encourage employees to prioritise their well-being, strike a healthy work-life balance, and address absenteeism appropriately.
At Lilac HR, we're here to help you navigate the complexities of absence management and create a supportive work environment where both your business and your employees can thrive. Let's work together to minimise absences and maximise productivity!
Ah, the joys of managing holiday entitlements! π΄
At Lilac HR, we understand the importance of striking a balance between keeping your business running smoothly and ensuring your employees get the well-deserved breaks they need. Today, we're sharing some valuable insights on how to manage holiday effectively:
Step 1: Have a holiday policy Consistency is key! Establishing a clear holiday policy ensures that both you and your employees are on the same page when it comes to managing holiday requests. From how to request holiday to the notice required, having a well-defined policy sets expectations and streamlines the process for everyone involved.
Step 2: Consider holiday ban periods Peak periods can be hectic, which is why implementing holiday ban periods may be beneficial for your business. By clearly communicating these periods in employment contracts and your holiday policy, you encourage employees to plan their time off during less busy periods, minimising operational disruptions.
Step 3: Have a system Gone are the days of manual holiday tracking! Investing in an HR management system can streamline the administration associated with holidays, saving you time and hassle. Say goodbye to spreadsheets and paperwork, and hello to efficient holiday management!
At Lilac HR, we're here to support you every step of the way in managing holiday effectively. From crafting tailored holiday policies to implementing user-friendly HR management systems, we're committed to helping you create a seamless holiday experience for both your business and your employees. π

Change is an inevitable part of growth, and at Lilac HR, we understand the importance of navigating transitions with transparency and care. Today, we're shedding light on the process of changing terms and conditions in employment contracts, ensuring a smooth journey for both employers and employees.
Step 1: Propose changes to employees
Communication is key! When proposing changes to employment terms, we believe in open dialogue and clarity. Our approach involves presenting proposed changes to employees in a clear and comprehensive manner, allowing for questions and discussions to ensure mutual understanding.
Step 2: Consult and agree
We value collaboration and respect the input of our team members. During the consultation phase, actively engage with employees, listen to their concerns, and seek common ground. The goal is to reach a consensus that benefits both parties, fostering a sense of trust and cooperation.
Step 3: Confirm changes in writing
Once agreement is reached, proceed to confirm the changes in writing. Clear documentation is essential for transparency and accountability, ensuring that all parties are on the same page regarding the updated terms and conditions.
Step 4: Draft a contract variation letter or new contract
Whether it's a contract variation letter or a new contract altogether, take care to draft documents that accurately reflect the agreed-upon changes. Ensure that all legal requirements are met and that both employer and employees are protected.
If you get stuck we are here to help, we can have those consultations and draft the relevant paperwork saving you and your business the hassle!
Today, we delve into a real-life case study shedding light on the vital importance of managing wellbeing in the workplace effectively. At Lilac HR, we understand that nurturing a supportive environment not only benefits individual colleagues but also enhances overall organisational success.
Meet Mark, a dedicated employee with a pristine 15-year HR record in a social care provider setting. Despite his longstanding commitment, concerns arose regarding his attendance and engagement at work. Little did his employer know about the tough personal circumstances Mark had been facing. Unfortunately, instead of contacting Mark and having a conversation with him, Mark was met with silence and formal letters, exacerbating his stress levels during an already challenging time. Sadly, Mark's father who had been battling a terminal illness had passed away and Mark felt like he had no other choice but to resign from his role, due to receiving another letter from his workplace regarding his 'failure to turn up to work'.
Mark's experience highlights critical areas where proactive support could have made a significant difference. From missed opportunities for open dialogue to lacking reasonable adjustments and bereavement support, the gaps in management's approach ultimately led to the loss of a valued team member.
At Lilac HR, we advocate for a compassionate and proactive approach to wellbeing management. Whether it's offering flexible working arrangements, maintaining regular communication during sick leave, or providing tailored support during difficult times like bereavement, we prioritise the holistic wellbeing of our colleagues.
Let's learn from Mark's story and commit to creating workplaces where every individual feels valued, supported, and empowered to thrive. Together, we can cultivate environments where wellbeing isn't just a buzzword but a lived reality.
Embracing change can lead to incredible opportunities! π At Lilac HR, we understand that transitions like redundancy can feel daunting, but they often pave the way for something extraordinary.

Our Story
Hi! Iβm Shona, pleased to meet you!
Iβve worked in HR for most of my working life after falling into an HR Administrator job where I discovered I was pretty good at this HR thing!
Throughout my career, Iβve seen HR done well and Iβve seen it done terribly. Iβve worked with some of the best and most knowledgeable teams in East Anglia, and Iβve always promised myself I would never turn into βthe policy policeβ type of HR. I like to break the mould!
In 2018 I had a conversation with my husband about what my next career step would be. I knew I didnβt want to manage people directly and I was sick of the politicking that comes with corporate businesses. My Dad runs his own business very successfully and I have always admired the variety of skills he has enabling him to be so successful, as well as the flexbility it offers. Iβve always dreamed of being able to help businesses be the best place to work for their employees, and thatβs what Lilac HR sets out to achieve.
